Working Stories
An multinational firm I worked for experienced, after a period of rapid growth, a performance regression that leaders had difficulty attributing. An in-depth study on our part revealed a triple vulnerability related to people management practices: hasty recruitment, problems with contractualization and lack of traceability.
Recruitment is a critical process that concerns not only human resources, but also managers, teams, and the organization’s absorption capacities. A poorly thought-out pace of acquisition and integration necessarily leads to saturation: teams spend more time upskilling newcomers and compensating for their lower performance, which lowers overall productivity.
Employer/employee contractualization is not limited to the employment contract, it also means that everyone is fully informed of what is expected or tolerated of them (scope of responsibilities, work objectives, rules, etc.), when traceability implies that the work facts are documented (reporting/information, evaluations, reframing, etc.). Poorly defined and untracked goals make it difficult to clearly identify performance issues.
These pre-existing problems have been worsened by rapid growth to the point of becoming vulnerabilities, so it has been necessary to overhaul all these processes and harmonize management practices. My job is to ensure that management is properly equipped to support and supervise the work of its teams.
